The Challenge In November of 2006 I became Global Transaction Services Head for Citi in Poland - one of the bank's top 3 businesses in the country. At that time this was business generating USD 150 million per annum with low, single digit percentage growth on a year to year basis. It was Citi's least profitable business in Central Europe. The year before, it had difficulty passing an internal audit. The business required serious changes. My team constituted of approximately 250 business professionals.
In November of 2006 I contacted Joseph O'Connor to ask him to lead a number of trainings for my team. I have reached out to Joseph as a leader of one of the world's largest coaching associations. I wanted to start the trainings immediately and Joseph led the first training session in December 2006.
Before the trainings Joseph and I defined our key goals and measurements for the training. Some of key objectives we agreed were: - to improve the team’s communication skills - to add new skills and techniques to help managers to lead their teams more effectively - to improve the management team's capability to develop team skills, guide their career development effectively, and improve performance where required. - to develop the teams’ capability to set goals and effectively implement. Some of the goals reaching out beyond the training were: - to get the business into a continuous double digit percentage revenue growth, while achieving positive operating leverage at the same time - to achieve good feedback from the annual ‘voice of the employee’ survey. - to increase the team's visibility in the bank - to increase innovation within the team. Joseph proposed and carried out a very effective structure of training over the course of the next two years: - coaching training for the business management team - systemic thinking training for the business management team - individual coaching sessions for management team members - team coaching for the management team
The Solution My whole team was very motivated after first training session. The feedback from the management team said the training was very useful both in business and personal life. A few months after we started the trainings my team were already considered as a group that can resolve challenges beyond the capabilities of other teams in the bank. The CEO of the bank started giving my team and I the majority of the more complex and important initiatives. The feedback from other businesses in the bank was also excellent, saying Many that my team was more effective at understanding our business partners and so coming up with much more relevant and effective solutions. Every year the business passed the internal audit with the best possible rating.
In the next year after we started the trainings, the team received awards for various innovations in banking, including most innovative product in European Union, as well as several awards for innovative solutions from the Polish Ministry of Economy. Also the team started to be recognized in the Europe, Middle East and Africa region, and globally as on of the most innovative teams. Our business has also significantly improved profitability. I also started to receive multiple attractive job offers from within the global and regional organization. At the end of 2009 I accepted the position of Global Head of Mobile solution and relocated to New York.
The finale As trainings and coaching sessions with Joseph were progressing, I saw tremendous change in the effectiveness of my management team. People started to be even more motivated, much more proactive and responsible – they started to co-own the business and the results. Performance was exceptional! Our team became known for its entrepreneur culture. I was proud as never before. At that time jointly with my management team we decided to expand the training to all employees in the business. Even today I continue to receive great feedback from employees that participated in these trainings. The Customer service unit in my business in Poland became the regional hub for multiple European markets. Poland also became one of the Citi 3 global innovation centres. Three members of my management team who were coached by Joseph, now run businesses for Citi in Central Europe. My CFO became CFO for the Central Europe region. I lead a strategic global business for the biggest global financial institution in the world. Could you gain more from any other training and coaching in the world? I was promoted to the new managerial position just before I had first coaching training. Most of my staff and myself attended the training and found it very useful.
